چکیده
هدف از این پژوهش، طراحی الگوی منتورینگ در جهت بهبود عملکرد شغلی دبیران تربیت‌بدنی بود. تحقیق از نوع کیفی با رویکرد اکتشافی نظام‌مند انتخاب شد. جامعه آماری شامل دو بخش منابع انسانی (اساتید، معلمان، مدیران و ...) و منابع اطلاعاتی (کتاب‌ها، مقالات، اسناد، رسانه‌ها و ...) بود. نمونه‌گیری به تعداد قابل کفایت و با روش قضاوتی بر مبنای رسیدن به اشباع نظری انجام شد (18 نفر). ابزار پژوهش شامل مطالعه کتابخانه‌ای نظامند و مصاحبه‌های اکتشافی ساختارمند بود. روایی ابزار براساس اعتبار حقوقی و علمی نمونه، نظر خبرگان و توافق بین مصححان ارزیابی و تأیید گردید. جهت تحلیل یافته‌ها از روش کدگذاری مفهومی چندمرحله‌ای با رویکرد تحلیل سیستمی استفاده شد. براساس چارچوب مفهومی استخراج‌شده شامل 6 سطح مفهومی، 13 منظر، 32 بُعد و 109 مؤلفه کلیدی (دارای تکرار مضامین) بود. سطوح مدل شامل به ترتیب توالی اثرگذاری-اثرپذیری شش سطح؛ پیش‌فرض‌های منتورینگ در مشاغل آموزشی ورزشی، ظرفیت‌های تربیت‌بدنی آموزش‌وپرورش برای منتورینگ، بسترسازی اجرای منتورینگ، مشارکت نقش‌ها در منتورینگ، استراتژی اجرای منتورینگ و دستاوردهای منتورینگ برای معلمان ورزش بود. براساس نتایج می‌توان گفت که سیستم منتورینگ دبیران ورزش فرایندی نظام‌مند و چندبعدی است که ابعاد محیطی، سازمانی و فردی مرتبط را در یک فرایند راهبردپذیر یکپارچه می‌کند تا به اهداف مطلوب و ممکن برسد. مدل ارائه‌شده می‌توان در تحلیل و برنامه‌ریزی اجرای منتورینگ برای دبیران ورزش و دبیران ورزش مورداستفاده آموزش‌وپرورش قرار بگیرد.
